5G, edge and the telco infrastructure refresh.

The telco network is being rebuilt from the antenna to the edge. The hiring profile is changing just as fast.

The refresh is bigger than a band swap.

It is tempting to treat 5G as a marketing label on the same towers. It is not. The Australian telco estate is going through a genuine infrastructure refresh, and the scope runs from the antenna face all the way to compute sitting metres from the user.

Telstra, Optus and TPG are densifying their networks, adding sites and small cells to carry the capacity that higher frequencies demand but shorter range constrains. At the same time, the core is being virtualised, transport is being upgraded, and compute is moving outward to the edge. The network of 2020 was built to carry traffic to a handful of central sites. The network being built now is designed to process some of that traffic far closer to where it is created.

From LUVI's vantage point, this shows up as a steady widening of the telco hiring brief. The classic radio roles are still there. Alongside them sit data centre, cloud and software skills that would have looked out of place in a carrier a decade ago.

Densification is a field and RF story.

Higher frequency bands deliver speed but travel shorter distances and struggle with obstructions. The answer is density: more sites, smaller cells, more antennas, more careful tuning. That makes radio frequency expertise the beating heart of the rollout.

The roles in demand:

  • RF and radio engineers. Planning, optimisation and the dark art of squeezing coverage and capacity out of a congested spectrum. Genuinely scarce and genuinely prized.
  • Transmission engineers. Every new site needs backhaul. Microwave and fibre transmission specialists who can connect dense networks reliably are in constant demand.
  • Tower crews and riggers. The field workforce that physically delivers densification. Safety critical, ticket dependent and, like fibre splicing, impossible to offshore.
  • Rollout and site acquisition leads. People who can secure sites, manage councils and landlords, and keep a high volume rollout moving.

The constraint here mirrors the fibre sector. The specialist trades and the experienced RF planners are the bottleneck. You can fund a densification programme quickly. Staffing it is the hard part.

Edge and orbit change the architecture.

Two forces are reshaping where the network actually lives.

The first is edge. Latency sensitive applications want compute close to the user, which is pushing small data centres out of the capitals and into regional centres and even into the base of the network itself. These edge facilities are smaller cousins of the hyperscale campuses operated by NextDC, AirTrunk and Equinix, but they bring data centre disciplines into telco territory. Power, cooling, remote management and physical security all become carrier concerns.

The second is orbit. Low Earth Orbit satellite is no longer a novelty. It is complementing fixed and mobile networks across regional and remote Australia, filling coverage gaps and providing resilient backhaul where fibre is uneconomic. Carriers are integrating these services rather than competing with them, which creates demand for engineers who understand both terrestrial and non terrestrial networks.

The result is an architecture that blends towers, fibre, edge compute and satellite into one service. The people who can reason across all of it are rare, and they command a premium.

Why telco hiring now overlaps everything.

The most important shift LUVI is tracking is convergence. Telco hiring no longer sits in its own neat box. It overlaps heavily with data centres and fibre, and the boundaries between the three are blurring.

An edge data centre is a telco asset built with data centre skills. The backhaul that feeds a dense 5G network is the same fibre being laid for hyperscale interconnect. A transmission engineer, a network engineer and a data centre interconnect specialist are increasingly hiring against the same shrinking pool.

For hiring managers, that has three consequences:

  • You are competing outside your sector. The data centre operator down the road wants your network engineer. Benchmark and structure your offers accordingly.
  • Cross skilled people are worth paying for. An RF engineer who understands edge compute, or a transmission lead comfortable with data centre interconnect, is a force multiplier.
  • The field trades remain the hard constraint. Riggers, tower crews and transmission installers cannot be conjured. Plan rollouts around realistic crew availability.
